Motivation Theories In Application

Motivation at the workplace forms a core objective for any organization's management. It is believed that a direct link exists between motivation and performance at work and questionnaires have been designed to gauge motivating factors in employees (Palmer, 2007). Lindner (1998) says that motivation is a psychological process that bestows purpose and direction on behavior. A scenario is used in this essay where an organization provides diversity training programs to ensure that employees realize the importance of working with a diverse workforce, are aware of the equal employment opportunity legislation, and are capable of addressing the challenges of working in a multicultural workforce. It is imagined also that at this organization, participation in these diversity training programs is mandatory and employees are required to take the training as many times as needed until they pass.

The training program lasts one day and is usually conducted in a nice hotel outside the workplace. Employees are paid for the time they spend in the training program. However, employees are not really motivated to perform well in this program. During the training, they put in the minimum level of effort, and most participants fail the exam given at the conclusion of the training program and then have to retake the training. This essay seeks to explore the expectancy and reinforcement theories of motivation to explain why the employees in this organization may not be motivated to perform well in the training program, and suggest improvements in the program based on these theories so that employees are motivated to understand the material, pass the exam, and apply the material in the workplace.

Expectancy Theory

According to the expectancy theory, an individual's motivation to vary effort is arrived at by means of a rational calculation in which individuals evaluate the situation they are in.

This theory suggests that individuals ask themselves three questions: if their effort will translate into high performance; whether the performance will lead to an outcome; and whether the outcomes are desirable. These three questions show attention being paid to effort, performance and rewards, and their associated perceptions are labeled as expectancy, instrumentality and valence respectively (Bauer & Erdogan, 2010).

A manager has a number of options at his disposal to influence expectancy, instrumentality and valence in the workers so as to motivate them to participate and pass the tests. Expectancy can be influenced by ensuring that the participating employees are capable of understanding the material being taught and that the environment in which they are taught facilitates good performance, as these factors could be causing them to fail. In addition, the participants should be encouraged into believing that their efforts do make a difference to how they perform in the training. Instrumentality can be influenced by ensuring that good performance in the test is properly rewarded and that the rewards are well publicized as being based solely on performance. The rewards chosen have to be attractive to the trainees and they should induce perceptions of fairness so as to influence valence. In addition the trainees need to be given an array of rewards from which they can choose their preference (Bauer & Erdogan, 2010).

The Reinforcement Theory

The reinforcement theory is based on the premise that behavior is a function the consequences that results from it. Four possible interventions arise from the reinforcement theory and these involve positive reinforcement, negative reinforcement, punishment and extinction. Positive reinforcement aims to increase the frequency of the desired behavior by ensuring that positive outcomes immediately meet the good behavior. The immediacy of the outcome is necessary to provide an obvious link between the behavior and reward. Negative reinforcement increases the frequency of the desired behavior by removing unpleasant outcomes when the desired behavior is exhibited. Negative environmental stimulus is maintained until positive behavior is exhibited. Negative behavior can also be decreased by the extinction method, which works by removing rewards after negative behavior is demonstrated. Another method for reducing undesirable behavior is through punishment, where negative outcomes follow unwanted behaviors. When any of these reinforcement methods are chosen, a proper reinforcement schedule should be implemented. This has to do with deciding whether to use reinforcement continuously, for every nth time a desired behavior is demonstrated, or on a random schedule. There has to be consistency, however, in order to reap long term benefits in the future (Bauer & Erdogan, 2010; Zimmer, 1996).

Additionally, a systematic way should be used to implement reinforcement. The first step involves identifying the behavior to be modified; we have identified this behavior as performance in the staff training program. We should then establish a performance baseline for the course and then identify the causative factors for non-performance and settle on the outcomes for various performance levels. After these steps are covered, a reinforcement intervention method should them be implemented. In our case, positive reinforcement should be used for good performance in the training program, such as giving shopping vouchers to all those that pass the test. Consistent non-performance should also be punished by the issuance of warning letters to the culprits, or denial of pay for the days wasted at the program. Fear, however, should not be used as a motivator as the long term effects are usually negative (Bauer & Erdogan, 2010; McNamara, n.d.).

Businesses need to take a holistic approach to data security.

The many recent widely publicized breaches have caused businesses to rethink their security practices, looking for ways to improve the integrity of information without losing focus on primary goals and aspirations. In order to do so, chief information officers and other decision-makers have taken a step back and are allowing boardrooms and advisers to plan protection strategies, according to a new study by KPMG.

The global survey, called the Convergence Evolution, found that 50 percent of boards in the United States and 41 percent of those around the world are taking governance, risk and compliance much more seriously than they had previously. By deploying data security through the boardroom, companies can take a more holistic approach and ensure all aspects of the business receive the same attention without any duplications, KPMG reported.

"Organizations clearly are giving more prominence to integrating governance, risk and compliance activities, though most companies remain at a fairly early stage, confronted with issues such as the complexity of the undertaking and a lack of experienced executives in-house among the remaining key challenges," KPMG global governance risk and compliance leader John Farrell said.

The KPMG study also noted that governance, risk and compliance costs are increasing, as 90 percent of survey respondents saw this trend. While this forces companies to dig deeper into their pockets during a tough economy, it also suggests decision-makers will be more wary. If organizations need to spend more money than usual to keep sensitive information safe, they will be more particular to implement the right data security solution.

Choosing the right services to ensure information protection is important because even the consumer's view on data integrity is changing. According to a recent study by Edelman, 70 percent of people are more concerned about privacy than they were five years ago, as nearly half of survey respondents said an organization's data security is one of the top three qualities that impacts their purchasing decisions.

"This [Edelman] study is further evidence that security and privacy are now business imperatives that must be actively managed by companies and organizations," International Association of Privacy Professionals chief executive officer J. Trevor Hughes said. "It shows that security and privacy are key drivers in customer loyalty and trust, that if ignored pose a significant risk."

Unfortunately, the KPMG study found that only 45 percent of U.S. respondents distributed resources and functions across borders, creating a divide between sections of the company.This fragmented approach is likely part of the reason why costs of implementing data security tools are so high. By taking a holistic approach, organizations will likely be able to disperse protective solutions more effectively and for a lower cost.

"As compliance needs grow with the ongoing release of new regulatory standards, corporate boards want assurances that senior executives are managing risk appropriately, and C-suite executives, in turn, increasingly have an eye toward bringing all associated processes under one roof," KPMG partner Deon Minnaar said. "Convergence provides an increasingly popular common-sense approach."

KPMG said that governance convergence will reduce costs in the long-run for at least 7 percent of companies in the United States.

According to the Dataloss Database, there were more than 900 breaches in 2011, a significant increase from the two years prior. By taking a holistic approach to data security, businesses can be sure they take a more effective stance to guard against breaches that can damage budgets and reputations.

Indirect exposure to traumatic incidents can lead to psychological disorders

Dispatchers who answer 911 and 999 emergency calls suffer emotional distress which can lead to symptoms of Post-Traumatic Stress Disorder (PTSD), a new study reports. The research, published in the Journal of Traumatic Stress, reveals that direct exposure to traumatic events is not necessary to lead to post-trauma disorders.

The research was conducted by Dr Michelle Lilly from Northern Illinois University and researcher Heather Pierce, a former 911 dispatcher.

"Post-Traumatic psychological disorders are usually associated with front line emergency workers, such as police officers, fire fighters or combat veterans," said Dr Lilly. "Usually research considers links between disorders and how much emotional distress is experienced on the scene of a traumatic event. However, this is the first study on emergency dispatchers, who experience the trauma indirectly."

The research analyzed the responses of 171 currently serving emergency dispatchers from 24 US states. The majority of the sample was female and Caucasian, with an average age of 38 and over 11 years of service.

The dispatchers were asked about the types of potentially traumatic calls they handle and the amount of emotional distress they experienced. They were also asked to rate the types of calls which caused the most distress and to remember the worst call they had dealt with during their career.

The most commonly identified worst calls were the unexpected injury or death of a child, 16.4%, followed by suicidal callers, 12.9%, shootings involving officers, 9.9%, and calls involving the unexpected death of an adult, 9.9%.

The results showed that levels of peritraumatic distress, distress experienced during or after an event, reported by dispatchers was high and occurred in reaction to an average of 32% of potentially traumatic calls. A further 3.5% of the sample reported symptoms severe enough to qualify for a diagnosis of Post-Traumatic Stress Disorder.

These results are a valuable contribution to the ongoing debate on defining a traumatic event, which takes place as official guidelines are set to be published in 2013. This research supports a broad definition as it shows dispatchers experience significant levels of emotional distress at work even though they are not physically present during a traumatic event, or even know the victim of a trauma.

"Our research is the first to reveal the extent of emotional distress experienced by emergency dispatchers while on duty," concluded Pierce. "The results show the need to provide these workers with prevention and intervention support as is currently provided for their frontline colleagues. This includes briefings and training in ways to handle emotional distress."

Even if you don't have DirecTV, you've probably heard of the HR34 if you're into DVRs. That's because it's the only DVR from a provider that can record five HD shows at once and it also works in multiple rooms of the house thanks to RVU. All that upside came with a big downside, though, the old and ugly DirecTV DVR user interface. We figured it was only a matter of time before DirecTV's new HD user interface made it's way to the big daddy, and now Solid Signal reports that it's everything you've been waiting for with only slight differences from the HR24. No word on exactly when this update will roll out to HR34 DVRs everywhere, but we suspect it can't be long now.

(AP) ? Attorneys are expected to lay out their case in the trial of a Kansas man accused of killing a 14-year-old girl and burning her body at the asphalt plant where he worked.

Opening statements are set Thursday in the trial of Adam Longoria, 38. The Great Bend man faces life in prison without parole if convicted of capital murder in the August 2010 death of Alicia DeBolt. He also is charged with vehicle burglary and theft related to the crime.

To convict him of capital murder, prosecutors must also prove the August 2010 killing of Alicia was done during the commission of aggravating circumstances such as sodomy or attempted rape. The state is not seeking the death penalty.

Prosecutors have portrayed Longoria as obsessed with the Great Bend cheerleader.

Defense attorneys have not talked about their defense strategy but suggested during jury selection that jurors must also be able to consider a lesser charge in the death that would not carry a sentence of mandatory life imprisonment without parole. The defense also has the option of delaying its opening statement until the start of the defense case later in the trial.

Prosecutors claim Longoria lured the teen into his vehicle after texting her about a party on the weekend before she would have started her freshman year of high school. Her family reported her missing the next day, setting off a search that ended three days later when her charred body ? with traces of duct tape on her ankles and face ? was found at an asphalt plant just south of Great Bend.

The community was so shaken by the missing girl's death that more than 2,000 people attended a vigil to remember the teen known as "Babygurl."

Jury selection edged closer to completion Wednesday with 44 jurors accepted into the pool after three days of questioning. A panel of 12 jurors and two alternates will be finalized Thursday once attorneys use their rights to dismiss some jury candidates without having to offer a reason.

Testimony in the case is anticipated to stretch into next week. As many as 170 potential state witnesses have been listed, although prosecutors have said they plan to call far fewer than that those to the stand.

Potential jurors were warned during questioning to expect gruesome crime scene photos to be projected onto a screen in the courtroom.

The government also has a trove of text messages Longoria allegedly sent the girl in the weeks leading up to her death, including an exchange the day of her death.

Iraqi VP demands inquiry into bodyguard's death

BAGHDAD (AP) ? Iraq's fugitive vice president demanded Sunday that global human rights groups investigate whether one of his bodyguards was tortured to death.

Vice President Tariq al-Hashemi accused Iraq's government of covering up the imprisonment and slaying of bodyguard Amir Sarbut Zaidan al-Batawi. Al-Hashemi himself is facing terrorism charges brought by the Baghdad government and is taking refuge in the autonomous Kurdish region.

Al-Hashemi has denied the terrorism charges against him, calling them politically motivated. The case of al-Hashemi has heightened sectarian tensions in Iraq, and many fear that with the exit of American troops in December, the country could slide into civil war.

Iraq's government says al-Batawi, 33, died of kidney failure while being questioned in the inquiry against al-Hashemi, the nation's highest ranking Sunni official. Al-Hashemi is accused of directing death squads against Shiite pilgrims, government officials and security officials.

Al-Hashemi said witnesses claimed that al-Batawi was bleeding from his mouth and from other bodily orifices. He said the bodyguard had other wounds "as a result of savage methods used on him during investigation."

"I beseech the international community to take rapid action to rectify the disastrous situation and status related to human rights," al-Hashemi said. "Our situation in Iraq has become intolerable."

In an interview Sunday, Iraqi Human Rights Minister Mohammed Shiyaa al-Sudani denied that al-Batawi was tortured and invited human rights groups to review the investigation.

"We are not afraid of that because we are a sovereign country," al-Sudani told The Associated Press.

He said the ministry's review of the case shows al-Batawi had chronic rheumatism and kidney disease and refused treatment for his conditions. He said al-Batawi "was not tortured, as there was no chance for torture," because all of the investigators were judges.

The government's conduct of the investigation has driven a deeper wedge between Iraq's Shiite leaders and minority Sunnis, who believe they are being sidelined in the country's political system.

Baghdad's military command says al-Batawi died March 15 of kidney failure, and delivered his body to his family on March 20. Pictures of al-Batawi's body, shown before al-Hashemi's speech, showed multiple bruises on his back, buttocks and legs.

Al-Hashemi said al-Batawi's death certificate did not state the cause of death, raising questions about the military's claims that he died of kidney failure. Also, al-Hashemi said his lawyers have been kept from attending hearings in the case or from taking notes in the ones they are allowed to participate in.

"All such practices are illegal," he said.

The New York-based Human Rights Watch echoed al-Hashemi's concerns, agreeing the photos of al-Batawi's body show he may have been tortured.

"It's essential for the Iraqi government to investigate his death and report publicly what they find," said Joe Stork, the group's deputy Middle East director.

Al-Hashemi's timed his speech for the arrival in Baghdad of dignitaries, journalists and political observers for the annual Arab League summit in the Iraqi capital this week. Arab League Secretary General Nabil Elaraby flew into Baghdad on Sunday and was meeting Iraq's leaders.

Other world leaders expected to attend are United Nations Secretary General Ban Ki-moon, top officials from the European Union and African Union and at least six rulers from the 22 nations that make up the League.

World News - Deadly clashes erupt after Egypt's Al-Masry soccer ...

Updated at 6:07 a.m. ET: CAIRO -- One?person was shot dead and?at least 18?others were?injured in overnight clashes between security forces and angry soccer fans in Egypt's Port Said, authorities said.

Supporters of Al-Masry were?upset because?their team?had been?banned for two seasons in the wake of the country's worst stadium disaster.

"Hundreds of angry fans clashed with military police after the decision was announced," one witness told Reuters.

Citing?the Al-Ahram newspaper, the BBC reported that?a 13-year-old boy died in hospital after being shot in the back.


NBC News reported that protests by Al-Masry supporters on Saturday also prevented thousands of workers from entering Port Said's investment zone.

The Egyptian Football Association (EFA) banned Al-Masry on Friday?following the pitch invasion that killed 74 fans last month. In that game, Al-Masry beat Cairo's Al-Ahly. However, some?fans were upset for what they said were obscene signs raised by Al-Ahly club fans.

Survivors of the stadium riot say men wielding batons, knifes, and fireworks streamed from Al-Masry stands and stormed the field to attack Al-Ahly fans, stabbing them, undressing them and tossing them off bleachers while the police looked on.

At least 74 people were killed and hundreds more injured when rival soccer fans in Egypt rioted after a match. NBC's Ayman Mohyeldin reports from Cairo.

The melee sparked days of street protests. Most of the dead were members of Ultras Ahlawy, a group of avid politicized soccer fans who have long enmity with the police. Ultras has played a key role in the uprising against Hosni Mubarak.

Egyptian prosecutors have?indicted several?top Al-Masry and security officials amid claims they conspired or were negligent during last month's violence.

'Shot dead'
The latest?clashes began late Friday and continued into early Saturday, witnesses said.

Military police fired shots in the air to disperse hundreds of soccer fans protesting outside the Suez Canal Authority building in Port Said.

"One was shot dead, in the back, and 18 were injured in the clashes, two of them are suffering gunshot wounds,"?a medical source said.

After soccer melee, Egypt learns tough lesson: Sharing blame

Earlier, the EFA said in a statement that Al-Masry's soccer activities would be suspended for the 2011/12 and 2012/13 seasons. The club would be reinstated to the Premier League in the 2013/14 season.

Port Said Stadium, where the stampede took place, would be closed for three years, the EFA said.

Hired thugs?
During the February pitch invasion, steel doors at the stadium were bolted shut, trapping fans trying to escape from the stands and dozens were crushed to death.

Many fans blamed the government for failing to send enough police to the stadium given the tense build-up to the match, and many believe the violence was started by hired thugs. At least 1,000 people were injured.

Prosecutors referred 75 people, including nine security officials in Port Said, to the criminal court on March 15 to face trial over the violence.??

Before I write anything else, let me say:? I think the LA Stage Talks series is a good idea, and I fully intend on attending at least one ("Why Are Theatre-Makers the Masters of Collaboration?" on May 14th) and will try to catch the livestreams of the others.? Conversations are good.? Thinking about what theatre can do, how that differs from other forms of art and entertainment, and how we might flex that power; these are worthwhile pursuits.? The LA Stage Alliance fulfills an important need for Los Angeles theatre, and it pleases me to see them proactively doing this sort of thing for?the community.

However, in reading the press release (quoted in its entirety below) I can't help but roll my eyes.? Name one other form of art or entertainment that indulges in this kind of navel-gazing.? A series of panel discussions?? Really?? Here's what is in store for attendeees of the first panel, entitled "What is the Intrinsic Impact of Live Theatre?":

The results will be revealed of a two-year, nationwide research study called ?Measuring the Intrinsic Impact of Live Theatre,? that looked at 18 theatre companies across the country, 58 productions, and over 20,000 survey responses ? all in an effort to increase the field?s understanding of what seeing a piece of theatre actually does to someone emotionally, intellectually, and empathetically.
That's very exciting, in a dreadfully wonkish sort of way.? Meanwhile, people are out there actually making compelling theatre, people who don't give two shakes about panel discussions regarding the intrinsic impact of live theatre because said people are actually achieving that impact on a nightly basis.

As a sweaty-toothed madman once said (in his poem, "When I heard the Learn'd Astronomer"):

WHEN I heard the learn?d astronomer;
When the proofs, the figures, were ranged in columns before me;
When I was shown the charts and the diagrams, to add, divide, and measure them;
When I, sitting, heard the astronomer, where he lectured with much applause in the lecture-room,

I am looking forward to hearing more about these panels, and if you've read this blog for any amount of time, you know I like pondering my own theatrical belly-button as much as the next guy.? BofA to offer rentals as foreclosure alternative

NEW YORK (AP) ? Bank of America says it has begun a pilot program offering some of its mortgage customers who are facing foreclosure a chance to stay in their homes by becoming renters instead of owners.

The "Mortgage to Lease" program, which was launched this week, will be available to fewer than 1,000 BofA customers selected by the bank in test markets in Arizona, Nevada and New York.

Participants will transfer their home's title to the bank, which will then forgive the outstanding mortgage debt. In exchange, they will be able to lease their home for up to three years at or below the rental market rate. The rent will be less than the participants' current mortgage payments and customers will not have to pay property taxes or homeowners insurance, the bank said.

"This pilot will help determine whether conversion from homeownership to rental is something our customers, the community and investors will support," Ron Sturzenegger, legacy asset servicing executive of Bank of America, said in a statement.

Among requirements to qualify for the program, homeowners must have a BofA loan, be behind at least 60 days on payments and be "underwater," owing more on their mortgages than their homes are worth.

The bank based in Charlotte, N.C., said it will at first own the homes, then sell them to investors. If the program is successful, it could be expanded to include real-estate investors who buy qualifying properties and keep the occupants on as tenants.

"If this evolves from a pilot into a more broadly based program, we also see potential benefits from helping to stabilize housing prices in the surrounding community and curtail neighborhood blight by keeping a portion of distressed properties off the market," Sturzenegger said.

Foreclosure tracking firm RealtyTrac says foreclosure activity has picked up in some states, as banks deal with a backlog of homes with mortgages that had gone unpaid yet remained in limbo due to delays stemming from foreclosure-abuse claims, according to

Nevada has the nation's highest foreclosure rate as of last month, with one in every 278 households in the state receiving a foreclosure-related filing, twice the national average, according to RealtyTrac. Arizona ranks third behind California, while New York has not been as hard hit, with one in every 4,604 households receiving a foreclosure-related filing.

(AP) ? Gary Pruitt, a former First Amendment lawyer who heads the third-largest newspaper company in the U.S., will become the next president and CEO of The Associated Press, the cooperative announced Wednesday.

Pruitt, the chairman, president and CEO of The McClatchy Co., will join AP in July, taking over for Tom Curley, who is retiring after leading the news organization for nine years.

"In Gary, we have chosen a seasoned and worthy successor to Tom Curley to continue AP's transition to a digital news company," said William Dean Singleton, outgoing chairman of the AP Board of Directors and chairman of MediaNews Group Inc. "Gary has deep experience in the changing world of the news industry, an acute business sense and an overriding understanding of and commitment to AP's news mission."

Pruitt, 54, will take over an organization pressed by rapid changes in the news industry. AP has spent most of the past decade working to transform itself, launching new platforms for multimedia content, seeking fresh sources of revenue and protecting the results of its newsgathering in the online marketplace.

"I think AP is successfully transitioning, but the transition isn't over and it never will be," Pruitt said in an interview.

The not-for-profit cooperative, based in New York and owned by its member newspapers, has about 3,700 employees ? about two-thirds of them journalists ? in more than 300 locations worldwide, including all 50 U.S. states.

Pruitt, the 13th person to head the cooperative since its founding in 1846, joins AP after leading McClatchy through a tumultuous period, as consumers turned increasingly to digital news sources and devices and advertisers followed suit.

"Gary's experience spans a wide range of media, from print to digital, but he also has been closely involved in successful media advertising efforts and technology partnerships that play such a crucial role in the news industry today," said Mary Junck, AP's incoming chairman, who headed the search committee and is chairman and CEO of Lee Enterprises. "His commitment to high-quality news content mirrors AP's values of accuracy, fairness and independence."

Pruitt led McClatchy in its 2006 acquisition of much larger competitor Knight Ridder Inc., a deal valued at $6.5 billion, including $2 billion in assumed debt. The purchase and subsequent sale of some of Knight Ridder's holdings made McClatchy the nation's third-largest newspaper publisher. The company publishes 30 daily newspapers, including The Miami Herald, The Sacramento Bee and the Fort Worth Star-Telegram.

Under Pruitt, Sacramento-based McClatchy also expanded its digital business, adding stakes in online ventures including job site CareerBuilder.com and auto-focused Cars.com. Digital advertising now accounts for about 20 percent of McClatchy's total ad revenue.

Pruitt joined McClatchy as its general counsel in 1984, after working as a First Amendment lawyer. He was named assistant to the president at The Sacramento Bee in 1990 and became publisher of The Fresno Bee the following year. In 1994, he was promoted to McClatchy's vice president of operations and technology. He was chosen as McClatchy's president and chief operating officer in 1995, becoming chief executive officer in 1996 and chairman in 2001.

Pruitt has been a member of AP's board for nine years, at one point serving as vice chairman.

In a note sent to AP employees Thursday, Curley explained that he plans to stay on until August so he can accompany Pruitt to the Summer Olympics in London.

"Gary takes over at an inflection point for AP," Curley said in the note. "The hard work you have all done the past several years has brought us so close to transformation into a modern digital media company. I cannot think of anyone more capable of helping AP successfully execute on its new plans and strategies than Gary. You are in good hands."
